The curvilinear impact of perceived organizational politics on employee voice behavior: Mediating role of territoriality

Organizational context has an important influence on voice behavior. This study investigates the curvilinear relationship between perceived organizational politics (POP) – an inevitable organizational context factor – and employee voice behavior through a conservation of resources theory lens, considering the curvilinear mediating role of territoriality. A three-wave survey of 227 full-time employees revealed that (1) POP is positively associated with territoriality, (2) territoriality has U-shaped relationships with both promotive and prohibitive voice, that is, when territoriality ranges from low to moderate, promotive/prohibitive voice behavior gradually decreases. When territoriality ranges from moderate to high, promotive/prohibitive voice behavior gradually increases and (3) territoriality acts as a curvilinear mediator between POP and promotive/prohibitive voice behavior. These findings make a significant contribution to POP literature and voice behavior literature by identifying territoriality as a mediator between these organizational factors. Implications for practice are also discussed.

The effect of covert narcissism on workplace incivility: The mediating role of self-esteem and norms for respect

There has been an abundance of research on narcissism in the workplace. However, most research has focused on the overt (grandiosity) form of narcissism, as well as the effect of narcissism on uncivil behaviors of employees; research focusing directly on the effect of covert (vulnerability) narcissism on the employees’ experience of workplace incivility is lacking. The present research examined whether the personality trait (covert narcissism) of employees affects their experience of incivility considering two potential explanatory variables: self-esteem and perceived norms for respect. A total of 150 participants completed an online questionnaire, which consisted of four well-known measures: the Hypersensitive Narcissism Scale, the Rosenberg Self-esteem scale, the Perceived Norms for Respect, and the Workplace Incivility Scale. The results showed that employees with higher levels of covert narcissism are likely to have greater experiences of workplace incivility through the mediating role of perceived norms for respect. Although the relationship was not explained through the mediating role of self-esteem, it was instead observed that self-esteem and perceived norms for respect jointly affect employees’ experience of incivility at work. These findings broaden our understanding of workplace incivility by simultaneously considering the influences of personality traits, self-esteem, and workplace norms.

Grandiose and vulnerable narcissism and regulatory focus at work in relation to strengths use and deficit correction in the workplace

Extant research has shown that grandiose narcissism predicts a wide range of work-related outcomes. However, despite differentiating in the social-personality literature besides grandiose narcissism also its vulnerable form, there is little organizational research that would include both expressions of narcissism, in particular with regard to positive organizational behaviors, including strengths use and deficit correction in the workplace. In addition, the role of dark-side personality traits, such as narcissism, in predicting strengths use and deficit correction in the workplace, in particular in regard to motivational factors, seems understudied. Accordingly, this study adds to the literature on narcissism in the organizational context by investigating the direct effects of grandiose and vulnerable narcissism and motivational orientation in the form of regulatory focus at work on strengths use and deficit correction in the workplace. Based on a sample of 446 working adults from the Polish population, it was found that grandiose narcissism positively predicted both strengths use and deficit correction. In turn, vulnerable narcissism was unrelated to strengths use and deficit correction. Furthermore, drawing on the distal-proximal model of work-specific regulatory focus, it also tested whether regulatory focus at work has the incremental validity over grandiose and vulnerable narcissism in predicting strengths use and deficit correction. The hierarchical regression analyses indicated that both promotion and prevention focus were positively associated with strengths use and deficit correction, predicting them beyond grandiose and vulnerable narcissism. The theoretical and practical implications of this study in the context of narcissism in the workplace and positive organizational scholarship are discussed.
